How do I motivate employees who seem disengaged?

Disengagement usually isn't apathy — it's a missing reason to care. Before motivation can take hold, employees need to see the gap between where things are and where they could be. The iSpeak Challenges Before Change model says it plainly: audiences will not invest in a plan if they see no need for it. First establish the need, then give them a clear path and the resources to walk it.

Why it matters: Telling people to be more engaged doesn't work. Engagement follows purpose. When employees understand why something matters and believe the path forward is achievable, motivation follows naturally. The iSpeak AMY model (Audience, Message, You) is a useful reminder: the moment a message feels like it's for the leader rather than the employee, the audience disengages.

Practical Tips:

  • Show the gap, not just the goal. Help the employee see the difference between "what is" and "what could be" — this creates the internal reason to move rather than waiting for a directive.
  • Use the GROW Model in one-on-ones. Ask about their Goal, current Reality, Options, and what they Will commit to. This moves the conversation from your agenda to their agency.
  • Connect the work to a larger purpose. People rise and fall to the level of expectation placed on them. Articulate why their contribution matters — not just to the project, but to the team or organization.

Practice Exercise:

Identify one disengaged team member and write out what you think their "why" might be. Then use the iSpeak AI Coach to roleplay a one-on-one conversation using the GROW Model. See if you can get through the full model without slipping into telling them what to do.
